When used in a job listing, this seemingly harmless and widely used phrase allows employers to hide their cards, deftly withholding pay information until the end of the hiring process. The logic, employers claim, is that it allows them to adjust the pay rate based on the skills and experience of the candidates they meet. But in practice, it subjects the rate to a series of unequal negotiations, where the employer has the upper hand. This process often results in lower wages for women and people who are Black and Brown, upholding decades of systemic inequity and bias in hiring.
